The Problem: Too often in 4v4 I'm matched up against heroes with 10x my gear score. This is especially the case when I'm starting out a new hero.
The Solution: Do Hero Selection first, then matchmaking and use some combination of gear score and prestige level of the hero to make the match.
Simple solution to try to have more evenly balanced 4v4 games.

All the way around, I think it's a simple improvement that anticipates how many of us will likely play it: work a particularly hero until we're into higher gear score and then try another hero. Within a month or two, matchmaking as it stands could be very discouraging. And for people picking up the game later... Ouch.

You're forgetting that there is a downside of not being able to create a team comp. On a casual level it doesn't matter, but as you get deeper and higher it starts mattering a little more. Say for example you're planning to do a conqueror + 3 raiders skirmish. You queue up as a conqueror and end up in a team of 3 conquerors and 1 peacekeeper. I'd like to be matched with a similarly skilled players when I'm leveling up the characters I'm unfamiliar with, but I wouldn't take it at the expense of the team comps possibilities. So maybe we can think of something else here.

If the game forms a competitive meta then yes, this might become the case that people who head in the specific 4v4 modes will play some characters that are good in a team rather than those they prefer.
